In my work with founders and boards, I keep returning to one finding because it quietly reorganises every other priority on the list. Gallup, after studying millions of employees, reports that managers account for at least 70% of the variance in employee engagement scores across business units. Read that figure slowly. The single largest measurable driver of whether a team shows up energised is the person they report to. Compensation matters, mission matters, and tools matter, and the manager still moves the needle further than any of them combined.
This reframes a lot of expensive activity. Companies pour money into perks, rebrands, and engagement surveys while the variable that explains most of the result sits in one chair on every team. If you want to change how a group performs, the highest-probability change is the quality of the individual leading it.
